OS SIGNIFICADOS DA QUALIDADE DE VIDA NO TRABALHO (QVT): UM ESTUDO COM OS TRABALHADORES DA REDE HOTELEIRA DE FORTALEZA

Esta pesquisa teve como objetivo central investigar os significados da qualidade de vida no trabalho (QVT) com os trabalhadores da rede hoteleira de Fortaleza. Buscou-se também compreender o contexto em que surge a QVT e sua evolução histórica. Realizar pesquisa documental no âmbito da Gestão de Pessoas, com foco em QVT, no hotel pesquisado e descrever as ações identificadas pelo hotel como QVT. O estudo elegeu a metodologia de abordagem qualitativa fornecendo suporte para o alcance dos objetivos. Realizado mediante trabalho de campo segundo um enfoque etnográfico. A etnografia oportunizou uma aproximação do fenômeno estudado ao permitir o conhecimento das particularidades e sutilezas dos trabalhadores do hotel pesquisado por meio da captura de comportamentos e aspectos psicológicos. As entrevistas em profundidade foram complementadas pela observação participante. O método do Discurso do Sujeito Coletivo – DSC foi utilizado como ferramenta para organização e análise dos dados, e possibilitou identificar os significados de QVT relacionados nas categorias: salário e benefícios, bom ambiente de trabalho, conjunto de elementos, identificação com a tarefa/empresa, crescimento profissional, integração boa com colegas e chefia e por fim equilíbrio entre vida profissional e pessoal. Os resultados permitiram fazer uma aproximação com o conceito que associa a QVT com várias dimensões/fatores. A realização da pesquisa permitiu constatar que os significados da QVT aproximam-se de um campo semântico polissêmico e revela-se como um constructo enquanto pensamento formado pela combinação de impressões passadas e presentes apreendidas pelos trabalhadores do hotel. Abstract:
This study aimed to investigate the meanings attributed to the quality of work life (QWL) for the employees of the hotel chain in Fortaleza. It also sought to understand the context of the emergence of QWL and its historical evolution. Conduct documentary research in the People Management sector, focusing on QWL, in the hotel researched and describe the actions identified by the hotel as QWL. To this end, it was elected a methodology of qualitative approach providing that supported to reach the objectives. Through a fieldwork carried out according to an ethnographic approach. The ethnography provided an approximation of the studied phenomenon to allow the knowledge of the particularities and subtleties of the hotel workers surveyed through the capture of behaviors and psychological aspects. As in-depth interviews were complemented by participant observation. The Collective Subject Discourse method was used as a tool for data organization and analysis, and it was possible to identify the meanings of QWLs related in the categories: Salary and benefits, good working environment, set of elements, identification with the task/company, professional growth, good integration with colleagues and leadership and finally balance between professional and personal life. The realization of this research made it possible to verify that the meanings of the QWL approximate a polysemic semantic field and reveal itself as a thought model thought for the combination of past and present impressions apprehended by the hotel workers.
